Why BFSI hiring fails on generalist screening

A generalist desk reads a BFSI CV as years plus a target number. That misses the three things that actually predict whether a hire performs: which channel they sold through, which product they sold, and whether they hold the licence the seat requires.

Channel is the big one. A banca relationship manager and an agency development manager both sell life insurance, and the jobs have almost nothing in common — one works a bank's existing customer book inside someone else's branch, the other recruits and activates advisors who generate their own. Moving a strong performer across that line without cause is one of the more expensive mistakes in BFSI hiring, and it happens constantly.

Product and ticket size matter next. A health book and a term book are different sales. So is a ₹25,000 ticket and a ₹5 lakh one. And IRDAI, NISM, AMFI/ARN, CAIIB or JAIIB requirements are frequently non-negotiable screening criteria that a generalist desk simply does not check for.

How we screen

Every BFSI shortlist we send is screened on the axes that actually decide fit, and we say plainly where a candidate is a stretch rather than burying it.

  • Channel fit — banca, agency, direct, DSA, open-market, corporate or digital, matched to the seat.
  • Product and ticket size, because BFSI hiring is product-specific before it is anything else.
  • Target versus achievement with the period attached, not a headline number.
  • Licences and certifications — IRDAI, NISM series, AMFI/ARN, NCFM, CAIIB, JAIIB — verified against what the role requires.
  • Persistency, collection and activation ratios where the role is measured on them.
  • Behavioural screening for the seat's actual pressure, which differs sharply between channels.

Beyond sales

Most of our live BFSI mandates are sales roles, and we do not pretend otherwise. Those are worked searches rather than advertised roles, and we scope the timeline honestly before starting.
